      Despite its rigorous hiring process, the company goes out of its way to psychologically wear you down until you eventually leave on your own accord or are put through its impersonal and insulting PIP experience. Performance review season never ends, and you will watch as your talented, dedicated colleagues lose their access to health insurance because a member of the senior leadership team decides they don't "measure" against another employee who works on a different product and in a different team environment. If you're lucky, it won't happen to you, but the odds aren't in your favor, especially if you work in UX as a designer or researcher. And if you work for a newer or less established team, your chances of getting pushed out are exponentially higher.

      Pros

      Total compensation package, including salary, bonus, benefits, 401K matching, and (Director level+) equity, is very good. Offices and office amenities are very nice. Cafeterias are subsidized. Majority of coworkers you encounter are nice and a pleasure to work with. The CEO, company mission, performance, and investment in technology are impressive.

      Cons

      The adage "people join companies, but leave managers" applies perfectly to Capital One. There are far too many mid-level managers that are subpar, ineffective, or toxic. Despite a robust performance management process, the company has a blind spot and continues to support and promote these incompetent individuals -- while those that report to them flee them (either within our outside the company) The company culture is based on the premise that leaders are expected to know everything and have solutions to all problems. There is no concept of listening to the folks around you and below you -- because that would be viewed as a sign of weakness. Leaders and managers want associates that follow their directions and execute their vision; they do not award those that think independently or try to infuse their knowledge or skills to help solve problems. If you're fine being an automaton that follows orders blindly, tows the line, and kisses butt, you may do very well in this culture. If you're looking for an environment where independent thinking and initiative are celebrated -- this ain't it. Capital One has a strict performance management process where 10% of the "low performers" must be culled. As a result, many who are delivering value, but don't align with the culture (see above) are put on PIPs (Performance Improvement Plans) and then exited from the company. (Don't be fooled into thinking that a PIP actually means they want you to improve.) The company invests so much time, money and energy on hiring smart, capable employees -- and then ignores their advice and input.

      Compensation and PTO is decent. That said, every time I took a vacation that was 1 week or longer, I received negative feedback from management.

      Cons

      Avoid at all costs. I'm in my young 30's and I've been getting gray hair and wrinkles early because of my time at Capital One. As many have discussed, the performance management process is truly atrocious. At all times, you're being heavily scrutinized and encouraged to backstab your peers. Any minor slip up will be used against you for the next year. There's also extreme favoritism & politics within groups, so even if you're objectively delivering higher results, you can still be rated lower than others. For example, I have an MBA and another girl in my group has a CFA, but management prefers another "fun" guy in our group better who is less qualified and has significantly fewer deals assigned to him. Management has made it clear that they don't value credentials (such as higher education or certificates). They just pick who they like, whether it's by personality, race, or gender. In my group alone, we started off with 42 associates this year. 4 were PIP'd out earlier this year (e.g. they arbitrarily put 4 people on a PIP and then offered them a compensation package to quit). And 5 have quit and found better opportunities elsewhere. We were understaffed at the beginning of this year as it was, but now we're bursting at the seams. They give analysts the work of what should be senior managers, but don't pay them better or offer promotions. When they do hire new people in my group, they seek out prior employees who used to work at Capital One and offer them higher compensation and titles than those who have been with the bank for the last few years. I've been with Capital One for 7 years and the culture has truly gone downhill in recent years.
